The Role of Artificial Intelligence in Human Resource Management: Implications for Employee Motivation, Performance, and Technology Acceptance

Abstract: The integration of Artificial Intelligence (AI) into Human Resource Management (HRM) has transformed traditional HR functions, optimizing processes such as recruitment, selection, training, development and learning, performance management, and employee engagement. While AI offers efficiency and data-driven decision-making, its impact on employee motivation and workplace performance remains a subject of ongoing debate. This study examines the relationship between AI-driven HRM practices and employee motivation, focusing on the mediating role of AI acceptance. Using a quantitative research design, data was collected from 150 respondents across multiple industries, analyzing key variables such as AI-driven feedback, intrinsic and extrinsic motivation, and job performance. Findings indicate that AI adoption in HR positively influences motivation and performance, but this relationship is significantly mediated by employees’ acceptance of AI technologies. The study highlights the importance of AI transparency, user-friendliness, and ethical implementation in fostering a motivated and high-performing workforce. Practical implications suggest that organizations should adopt a human-centered approach to AI integration, balancing technological efficiency with employee empowerment. Future research should explore longitudinal effects and industry-specific AI adoption trends.
