How high-performance human resource practices foster employee creativity: evidence from R&D technicians

Abstract: Abstract In the era of the knowledge economy and VUCA, enterprises need to gain core competitive advantages by enhancing their innovation capabilities, and the innovative behavior of R&D technicians is crucial in this process. This research examines the consequences of high-performance human resources practices on employee creativity, emphasizing the significance of organizational innovation atmosphere and psychological safety in this framework. This research employed a questionnaire survey methodology to get 474 valid samples. The data were examined utilizing SPSS and AMOS software, including descriptive statistical analysis, correlation analysis, regression analysis, mediation testing, and moderation testing. The results of the study proved that high-performance human resource practices not only directly and positively affect employee creativity but also indirectly enhance employee creativity by creating an organizational innovation climate in which the innovation climate plays a mediating role between high-performance human resource practices and employee creativity, Psychological security moderates the association between high-performance human resource practices and employee creativity. The study concludes that enterprises should strengthen the construction of high-performance human resource systems, create a favorable organizational innovation climate, and focus on enhancing employees’ psychological security to encourage increased creativity.
