Abstract: This study aims to explore and describe employee perceptions of the role of supervisor behavior on job satisfaction and performance, as well as examine optimization strategies relevant to the management of 5-star hotels in Bali. The approach used is qualitative descriptive. Data collection was carried out through in-depth interviews with 6 supervisors and 70 employees, which were then validated through Focus Group Discussion (FGD). The results of the study show that employees' perceptions of supervisory behavior, job satisfaction, and performance in general are in the very good category. However, there are gaps in the aspects of giving daily recognition that are personal, as well as the dimensions of compensation and benefits that affect the achievement of work targets. Optimizing supervisor behavior through a transformational and supportive leadership approach has proven to be a key factor in improving employee satisfaction and performance. Based on the results of the study, four optimization strategies were formulated, namely, (1) developing and improving the quality of leaders (33%), (2) creating a positive work environment and effective communication (29%), (3) employee appreciation and growth (21%), and (4) supporting welfare and conducive working conditions (17%). This study suggests that hotel management should continuously provide emotional support, informal appreciation, and competitive compensation to maintain superior 5-star service standards.
