Abstract: Abstract Job satisfaction is a critical component of overall well-being. Therefore, this study investigates the relationship between competitive culture and employee satisfaction in China. By employing textual analysis to quantify competitive culture and deriving employee satisfaction data from the ‘China’s Top 100 Employers’ list, the findings reveal that an increase in competitive culture is associated with a decline in job satisfaction. Furthermore, this effect is most pronounced in medium-sized enterprises, followed by small enterprises, and weakest in large enterprises. The study confirms the negative impact of competitive culture on job satisfaction and emphasises the importance of tailoring management strategies for employee well-being by firm size.
