Research on the Driving Path of Job involvement for Expatriate Employees--Based on Qualitative Comparative Analysis

Abstract: Abstract With globalization, dispatched employees’ work status and efficiency are crucial for enterprise competitiveness. Job involvement, key to enhancing satisfaction and performance, is particularly important for expatriate employees, whose job involvement impacts their performance and the company’s international operations. However, research on its driving factors and mechanisms is insufficient. This study reviews relevant literature, identifies key factors (self-efficacy, prosocial motivation, task importance, charismatic leadership, and organizational support) using the AMO model, and collects data via questionnaire. Results show core conditions (self-efficacy, task importance, organizational support) and marginal conditions (prosocial motivation, charismatic leadership) exist, with configuration effects. Five paths to high job involvement (summarized into two configurations) and five to non-high job involvement (summarized into two) are found. These findings enhance understanding of the driving mechanisms and paths of expatriate employees’ job involvement, offering management suggestions for enterprises to improve it, aiding in employee management and motivation in global competition, and promoting cross-cultural team building and collaboration.
