Abstract: The purpose of this article is to provide an explanation for the controversial effect of work authenticity on the emotional exhaus­tion of employees. We show that this problem can be solved when the two dimensions of authenticity are distinguished and when the role of well-being at work is taken into account. The answers provided by 481 current employees reveal that cognitive authenticity is negatively associated with exhaustion, while the alignment of employee behavior with his personal values is positively related to it
