Abstract: In the Ile-de-France region, retention of nurses is a crucial issue for psychiatric hospitals. As many nurses specialised in psychiatry retire, psychiatric services are considered unattractive by young nurses who prefer technical activities. In addition, labor turnover is high among young nurses. How to manage the transition between nurses' generations ? We identify the main determinants of the nurses intention to leave highlighted in the literature. We mobilize a methodology of action research. In two psychiatric hospitals of Ile-de-France we hosted multidisciplinary working groups. The diagnostic was co-constructed with the participants. We identified three categories of factors specific to these establishments : increased workload , loss of meaning of care , transfer of skills and new nurses integration practices. We present the action plan elaborated after this diagnosis and the difficulties to overcome in forthcoming steps of the action-research.
