Abstract:
What happens when an organizational paradox is delegated to individuals? This question, essential in a context where individuals increasingly inherit a job that used to be accomplished at an organizational level, does not have a unique answer. Indeed, our study concludes ?against a determinism of paradoxes? since the type of paradox seems to determine neither the way it is received by individuals ? here we identify a phenomenon of paradox diffraction, neither the way individuals manage it ? with both inter and intra-individual differences. By offering to understand this variability as the result of both a disposition effect (role of individual characteristics) and a position effect (role of situations), we suggest different action levers to ease their control.
