Motivational factors in the academic training of nursing staff: a mixed study in a Dominican hospital

Abstract: Continuing education for nursing staff is key to ensuring the quality of care in healthcare services. In this context, this study aimed to analyze the motivational factors and perceived barriers that influence nursing staff's decision to continue their academic training in a public hospital in the Dominican Republic. A mixed-methods design with an explanatory sequential approach was used, including a quantitative phase with 40 participants and a qualitative phase with 10 semi-structured interviews. The results showed that the main motivational factors were the desire to improve the quality of care, promotional opportunities, and financial incentives; while the most relevant barriers included the cost of studies, workload, and lack of institutional support. The qualitative analysis complemented these findings, highlighting the professional resilience and ethical commitment of nursing staff despite adverse conditions. It is concluded that the motivation for academic training in nursing responds to multiple factors, and that it is necessary to strengthen institutional policies that promote equitable access, professional recognition, and favorable working conditions to ensure effective ongoing development
