Abstract: This study examines the crucial role of middle management in mitigating intergenerational conflicts within the Moroccan banking sector. In a context of digital transformation and cohabitation of several generations with different values and expectations, middle managers play a key role as interface and mediators. Using structural equation modeling on a sample of 500 employees, the study analyzes the relationships between middle management practices, organizational climate, employee engagement, and the intensity of intergenerational conflicts. The results show that adaptive communication practices, transformational leadership, and diversity management of middle management have a significant impact on reducing conflicts, mediated by improving the organizational climate and increasing employee engagement. The study also highlights generational differences in the perception and impact of these managerial practices. These findings emphasize the crucial importance of middle management in managing generational diversity and offer concrete avenues for improving intergenerational cohesion in the Moroccan banking sector.
