Abstract: The quality of workplace relationships is one of the main factors contributing to well-being when working remotely. Social ties are fundamental within work groups, as they promote group dynamics and organizational commitment. Research on teleworking highlights the consequences for social relationships. How can we heal and rethink social ties within hybrid teams, and what is the manager's role in this process? To answer this question, we used a qualitative approach, conducting semi-structured interviews with teams from three service sector organizations. The results highlight the influence of relationship quality on the social well-being of employees. In addition, two main conditions conducive to social bonds in hybrid teams were identified: psychological proximity and e-communication management. Four avenues for reflection and research perspectives in HRM were proposed: developing training courses adapted to hybrid management; adopting modes of communication conducive to the current professional context; supporting teams in building psychological and relational proximity; and finally, considering team cohesion in a remote/face-to-face format.
