Abstract: The paper aims to develop our understanding of how forces in the society, organizational patterns and individual actions interact as new female entrants try to become established in professional organization. Little knowledge exists on how women who enter an organization can approach existing, taken for granted, organizational practices. We especially discuss how political and structural forces in the society influence this process. Professional organizations are an especially interesting and distinct type of knowledge-based organizations, guided by well-defined norms, regulations and practices that are shaped by the society, and they have a major influence on the society at large – such as education, knowledge development and the legal system. Based on institutional theory and gender research, and especially considering previous knowledge on academia and the accounting profession, we present three specific approaches for female entrants and a set of propositions concerning how these approaches may interact with societal and organizational aspects.
