The leader as organizational social architect: integrating emotional intelligence and inclusive leadership

Abstract: This chapter introduces the concept of the Organizational Social Architect (OSA), a framework that integrates organizational architecture (governance, systems, processes) with social architecture (relationships, culture, inclusion) to align values with practice. In the wake of socio-political shifts, including the dismantling of federally funded diversity, equity, and inclusion (DEI) initiatives, leaders are navigating workplaces perceived by many employees as less psychologically safe, with diminished engagement and retention. Traditional leadership models that mainly focus on outcomes are no longer sufficient to meet these new challenges. Drawing on emotional intelligence research, including a recent qualitative study on Black male leaders, the chapter highlights how leaders can employ self-awareness, empathy, dialogue, and listening to foster greater belonging and innovation. It explores inclusive leadership, the unique challenges leaders of color face, and the organizational benefits of cultivating a greater sense of belonging. Ultimately, the chapter reframes a more expansive model of the leader as a social architect, an expansive model that encourages leaders to shape culture, build alignment, and create conditions for collaboration and success in a time of rapid change.
