A five-level model of emotional intelligence in the workplace

Abstract: Since the 1990s, the Affective Revolution in organizational behavior has dramatically reshaped our understanding of emotions in the workplace. Central to this shift has been the development and integration of emotional intelligence (EI) as a key determinant of individual, team, and organizational success. Emotional intelligence is defined as the ability to recognize, to use, to understand, and to regulate emotions in oneself and others. This review examines the role of EI across five levels of organizational analysis: (1) within-person temporal effects, (2) between-person differences, (3) interpersonal behaviors, (4) group-level dynamics, and (5) organizational culture and climate. Through a comprehensive integration of EI with affective events theory (AET), emotional labor, leadership practices, and technological innovation, I offer a model that demonstrates how emotional intelligence serves as a driver of productivity, creativity, innovation, and emotional health in organizations. I also explore the role of EI in managing change, hybrid work, and diversity. Finally, I conclude with practical implications and recommendations for future research, suggesting that a focus on EI will be vital for organizations aiming to thrive in emotionally demanding future environments.
