Abstract:
PurposeThis study examined direct and indirect relationships between leaders' contribution to work groups and employees' (group members') contribution, as well as direct and indirect connections between group functions and employees' contribution to work groups. Six functions that work groups implement in relation to their members were studied: (1) creating possibilities for realizing individual goals and meeting individual needs; (2) providing protection from social threats; (3) providing information to members; (4) educating group members; (5) providing adaptive capacities to members and (6) providing control and regulation.Design/methodology/approachForty-six departments (encompassing a total of 276 employees), two commercial companies and one governmental organization in Russia participated.FindingsIt was found that leader's contribution is positively associated with employees' contribution to work groups. The positive relationships of leaders' contribution with members' contribution were mediated by four functions. Five group functions were positively associated with members' contribution, whereas the association of three group functions with members' contribution was mediated by group satisfaction.Research limitations/implicationsThe study is particularly relevant in the field of leadership and organizational behavior, as it expands scientific understanding of the role group leaders and group functions play in the citizenship behavior of employees (using contribution to work group as an example). In the future, it would be useful to study the combined effects of leaders' contribution to groups and their leadership styles on employees' contribution to work groups.Originality/valueFor the first time, the role leaders' contribution and group functions play in members' contribution to work groups was examined.
