Abstract: 戦略人材マネジメント研究の問題点を指摘する。第1に,人事施策を束として捉える視点は,抽象度が高すぎるために,かえって企業間の人材マネジメントの分散を小さくしていること。第2に,単一の企業であっても,複数の雇用区分が存在しているにもかかわらず,人事施策の束の議論では,1つの企業内で実施されている複数の雇用区分間の人事管理が捨象され,雇用区分間の人事管理の組み合わせが軽視されていること。第3に,既存研究は,戦略から人事施策が策定されることを前提にしているが,既存の戦略類型では明らかにできない企業が登場しつつあること。第4に,人事施策の「束」が生み出すシナジーのメカニズムのパターンは既存研究では不明確であること,が指摘される。本稿では,こうした問題点に対応するために,機能別に見た人事ポリシーのレベルから分析を行うことと人材マネジメントの事例蓄積を通じて帰納的に理論構築をするアプローチもまた必要であることを主張する。, This article deals with the critical review of Strategic Human Resource Management research. The results show four points. First, analyzing human resource practices from the view of human resource bundles converges the deviation of firms, which pulls up the level of analysis. This makes it difficult to see how the competitive advantage of a firm is caused by human resource management. Second, even though a firm has many employment categories, by regarding a firm as a single human resource management, we can ignore the combinations and synergistic effects of human resource management which each employment categories cause. Third, though previous researches assume that human resource policies or practices follow the strategies that each firm chooses, firms with new types of strategies which previous researches can't explain, have appeared. Fourth, strategic human resource management research couldn't show the synergistic pattern of the human resource bundle. To deal with these problems showed above, this article suggests a human resource policy level approach divided into functions, by combining the patterns of human resource policies which each employment categories hire in a firm. This article also proposes that strategic human resource management researches accumulate not only in a deductive way but also in an inductive way to build robust theories.
